    I am from the South Side of Chicago,

    and in seventh grade,
    I had a best friend named Jenny

    who lived on the Southwest
    Side of Chicago.

    Jenny was white,
  • 0:13 - 0:17
    and if you know anything about
    the segregated demographics of Chicago,
  • 0:17 - 0:20
    you know that there are
    not too many black people
  • 0:21 - 0:23
    who live on the Southwest Side of Chicago.
  • 0:23 - 0:24
    But Jenny was my girl
  • 0:24 - 0:29
    and so we would hang out every so often
    after school and on the weekends.
  • 0:29 - 0:32
    And so one day we were
    hanging out in her living room,
  • 0:32 - 0:35
    talking about 13-year-old things,
  • 0:35 - 0:39
    and Jenny's little sister Rosie
    was in the room with us,
  • 0:39 - 0:42
    and she was sitting behind me
    just kind of playing in my hair,
  • 0:42 - 0:46
    and I wasn't thinking too much
    about what she was doing.
  • 0:46 - 0:49
    But at a pause in the conversation,
  • 0:49 - 0:51
    Rosie tapped me on the shoulder.
  • 0:51 - 0:54
    She said, "Can I ask you a question?"
  • 0:54 - 0:56
    I said, "Yeah, Rosie. Sure."
  • 0:57 - 0:58
    "Are you black?"
  • 0:58 - 1:00
    (Laughter)
  • 1:00 - 1:02
    The room froze.
  • 1:02 - 1:04
    Silence.
  • 1:05 - 1:07
    Jenny and Rosie's mom
    was not too far away.
  • 1:07 - 1:10
    She was in the kitchen
    and she overheard the conversation,
  • 1:10 - 1:12
    and she was mortified.
  • 1:12 - 1:16
    She said, "Rosie! You can't
    ask people questions like that."
  • 1:17 - 1:20
    And Jenny was my friend,
    and I know she was really embarrassed.
  • 1:20 - 1:25
    I felt kind of bad for her,
    but actually I was not offended.
  • 1:25 - 1:30
    I figured it wasn't Rosie's fault
    that in her 10 short years on this earth,
  • 1:30 - 1:32
    living on the Southwest Side of Chicago,
  • 1:32 - 1:35
    she wasn't 100 percent sure
    what a black person looked like.
  • 1:35 - 1:37
    That's fair.
  • 1:37 - 1:39
    But what was more surprising to me was,
  • 1:39 - 1:44
    in all of this time I had spent
    with Jenny and Rosie's family --
  • 1:44 - 1:45
    hanging out with them,
  • 1:45 - 1:46
    playing with them,
  • 1:46 - 1:49
    even physically interacting with them --
  • 1:49 - 1:54
    it was not until Rosie
    put her hands in my hair
  • 1:54 - 1:56
    that she thought to ask me if I was black.
  • 1:58 - 2:00
    That was the first time I would realize
  • 2:00 - 2:05
    how big of a role the texture of my hair
    played in confirming my ethnicity,
  • 2:05 - 2:10
    but also that it would play a key role
    in how I'm viewed by others in society.
  • 2:11 - 2:15
    Garrett A. Morgan
    and Madame CJ Walker were pioneers
  • 2:15 - 2:18
    of the black hair-care and beauty
    industry in the early 1900s.
  • 2:19 - 2:22
    They're best known as the inventors
    of chemically-based hair creams
  • 2:22 - 2:24
    and heat straightening tools
  • 2:24 - 2:28
    designed to permanently,
    or semipermanently,
  • 2:28 - 2:30
    alter the texture of black hair.
  • 2:31 - 2:35
    Oftentimes when we think
    about the history of blacks in America,
  • 2:35 - 2:38
    we think about the heinous acts
  • 2:38 - 2:43
    and numerous injustices
    that we experienced as people of color
  • 2:43 - 2:44
    because of the color of our skin,
  • 2:44 - 2:48
    when in fact, in post-Civil War America,
  • 2:48 - 2:53
    it was the hair of an
    African-American male or female
  • 2:53 - 2:58
    that was known as the most
    "telling feature" of Negro status,
  • 2:58 - 3:00
    more so than the color of the skin.
  • 3:01 - 3:03
    And so before they were staples
  • 3:03 - 3:07
    of the multibillion-dollar
    hair-care industry,
  • 3:07 - 3:10
    our dependency on tools and products,
  • 3:10 - 3:14
    like the hair relaxer
    and the pressing comb,
  • 3:14 - 3:18
    were more about our survival
    and advancement as a race
  • 3:18 - 3:20
    in postslavery America.
  • 3:22 - 3:25
    Over the years,
    we grew accustomed to this idea
  • 3:25 - 3:30
    that straighter and longer
    hair meant better and more beautiful.
  • 3:32 - 3:35
    We became culturally obsessed
  • 3:35 - 3:38
    with this idea of having
    what we like to call ...
  • 3:39 - 3:40
    "good hair."
  • 3:42 - 3:43
    This essentially means:
  • 3:43 - 3:47
    the looser the curl pattern,
    the better the hair.
  • 3:48 - 3:54
    And we let these institutionalized ideas
    form a false sense of hierarchy
  • 3:54 - 4:00
    that would determine
    what was considered a good grade of hair
  • 4:00 - 4:01
    and what was not.
  • 4:03 - 4:07
    What's worse is that
    we let these false ideologies
  • 4:07 - 4:09
    invade our perception of ourselves,
  • 4:09 - 4:13
    and they still continue
    to infect our cultural identity
  • 4:13 - 4:15
    as African-American women today.
  • 4:17 - 4:18
    So what did we do?
  • 4:18 - 4:22
    We went to the hair salon
    every six to eight weeks,
  • 4:22 - 4:24
    without fail,
  • 4:24 - 4:27
    to subject our scalps
    to harsh straightening chemicals
  • 4:27 - 4:29
    beginning at a very young age --
  • 4:29 - 4:31
    sometimes eight, 10 --
  • 4:31 - 4:34
    that would result in hair loss,
  • 4:34 - 4:36
    bald spots,
  • 4:36 - 4:38
    sometimes even burns on the scalp.
  • 4:38 - 4:43
    We fry our hair at temperatures
    of 450 degrees Fahrenheit or higher
  • 4:43 - 4:44
    almost daily,
  • 4:45 - 4:47
    to maintain the straight look.
  • 4:47 - 4:52
    Or we simply cover our hair up
    with wigs and weaves,
  • 4:52 - 4:55
    only to let our roots breathe in private
  • 4:55 - 4:58
    where no one knows
    what's really going on under there.
  • 5:00 - 5:03
    We adopted these practices
    in our own communities,
  • 5:03 - 5:08
    and so it's no wonder
    why today the typical ideal vision
  • 5:08 - 5:11
    of a professional black woman,
  • 5:11 - 5:13
    especially in corporate America,
  • 5:13 - 5:15
    tends to look like this,
  • 5:16 - 5:18
    rather than like this.
  • 5:19 - 5:22
    And she certainly doesn't look like this.
  • 5:23 - 5:25
    In September of this year,
  • 5:25 - 5:28
    a federal court ruled it lawful
  • 5:28 - 5:32
    for a company to discriminate
    against hiring an employee
  • 5:32 - 5:35
    based on if she or he wears dreadlocks.
  • 5:37 - 5:38
    In the case,
  • 5:38 - 5:40
    the hiring manager in Mobile, Alabama
  • 5:40 - 5:42
    is on record as saying,
  • 5:43 - 5:45
    "I'm not saying yours are messy,
  • 5:46 - 5:47
    but ...
  • 5:47 - 5:49
    you know what I'm talking about."
  • 5:50 - 5:53
    Well, what was she talking about?
  • 5:54 - 5:55
    Did she think that they were ugly?
  • 5:57 - 6:01
    Or maybe they were
    just a little too Afrocentric
  • 6:01 - 6:04
    and pro-black-looking for her taste.
  • 6:04 - 6:06
    Or maybe it's not about Afrocentricity,
  • 6:06 - 6:09
    and it's more just about
    it being a little too "urban"
  • 6:09 - 6:10
    for the professional setting.
  • 6:12 - 6:16
    Perhaps she had a genuine concern
    in that they looked "scary"
  • 6:16 - 6:19
    and that they would intimidate
    the clients and their customer base.
  • 6:21 - 6:26
    All of these words are ones
    that are too often associated
  • 6:26 - 6:29
    with the stigma
    attached to natural hairstyles.
  • 6:30 - 6:31
    And this ...
  • 6:32 - 6:34
    this has got to change.
  • 6:35 - 6:37
    In 2013,
  • 6:37 - 6:41
    a white paper published by the Deloitte
    Leadership Center for Inclusion,
  • 6:41 - 6:44
    studied 3,000 individuals
    in executive leadership roles
  • 6:45 - 6:47
    on the concept
    of covering in the workplace
  • 6:47 - 6:51
    based on appearance,
    advocacy, affiliation and association.
  • 6:52 - 6:55
    When thinking about
    appearance-based covering,
  • 6:55 - 6:57
    the study showed
  • 6:57 - 7:03
    that 67 percent of women
    of color cover in the workplace
  • 7:03 - 7:04
    based on their appearance.
  • 7:05 - 7:10
    Of the total respondents who
    admitted to appearance-based covering,
  • 7:10 - 7:14
    82 percent said that it was
    somewhat to extremely important
  • 7:14 - 7:17
    for them to do so
    for their professional advancement.
  • 7:18 - 7:20
    Now, this is Ursula Burns.
  • 7:21 - 7:27
    She is the first African-American
    female CEO of a Fortune 500 company --
  • 7:27 - 7:28
    of Xerox.
  • 7:28 - 7:30
    She's known by her signature look,
  • 7:30 - 7:32
    the one that you see here.
  • 7:32 - 7:36
    A short, nicely trimmed,
    well-manicured Afro.
  • 7:37 - 7:40
    Ms. Burns is what
    we like to call a "natural girl."
  • 7:41 - 7:45
    And she is paving the way
    and showing what's possible
  • 7:45 - 7:48
    for African-American women
    seeking to climb the corporate ladder,
  • 7:48 - 7:51
    but still wishing
    to wear natural hairstyles.
  • 7:52 - 7:56
    But today the majority
    of African-American women
  • 7:56 - 8:01
    who we still look to as leaders,
    icons and role models,
  • 8:01 - 8:04
    still opt for a straight-hair look.
  • 8:04 - 8:05
    Now,
  • 8:05 - 8:07
    maybe it's because they want to --
  • 8:07 - 8:10
    this is authentically
    how they feel best --
  • 8:10 - 8:12
    but maybe --
  • 8:12 - 8:13
    and I bet --
  • 8:13 - 8:17
    a part of them felt like they had to
  • 8:17 - 8:21
    in order to reach the level of success
    that they have attained today.
  • 8:22 - 8:28
    There is a natural hair movement
    that is sweeping the country
  • 8:28 - 8:30
    and also in some places in Europe.
  • 8:31 - 8:36
    Millions of women are exploring what
    it means to transition to natural hair,
  • 8:36 - 8:40
    and they're cutting off
    years and years of dry, damaged ends
  • 8:40 - 8:42
    in order to restore
    their natural curl pattern.
  • 8:43 - 8:47
    I know because I have been an advocate
    and an ambassador for this movement
  • 8:47 - 8:49
    for roughly the last three years.
  • 8:50 - 8:55
    After 27 years of excessive heat
    and harsh chemicals,
  • 8:55 - 9:01
    my hair was beginning to show
    extreme signs of wear and tear.
  • 9:01 - 9:03
    It was breaking off,
  • 9:03 - 9:04
    it was thinning,
  • 9:04 - 9:07
    looking just extremely dry and brittle.
  • 9:08 - 9:11
    All those years of chasing
    that conventional image of beauty
  • 9:11 - 9:12
    that we saw earlier
  • 9:12 - 9:14
    was finally beginning to take its toll.
  • 9:16 - 9:18
    I wanted to do something about it,
  • 9:18 - 9:23
    and so I started what I called
    the "No Heat Challenge,"
  • 9:23 - 9:26
    where I would refrain
    from using heat styling tools on my hair
  • 9:26 - 9:28
    for six months.
  • 9:29 - 9:32
    And like a good millennial,
  • 9:32 - 9:34
    I documented it on social media.
  • 9:34 - 9:35
    (Laughter)
  • 9:35 - 9:39
    I documented as I reluctantly cut off
  • 9:39 - 9:43
    three to four inches of my beloved hair.
  • 9:44 - 9:50
    I documented as I struggled
    to master these natural hairstyles,
  • 9:50 - 9:54
    and also as I struggled to embrace them
  • 9:54 - 9:57
    and think that they actually looked good.
  • 9:58 - 10:03
    And I documented as my hair texture
    slowly began to change.
  • 10:04 - 10:07
    By sharing this journey openly,
  • 10:07 - 10:11
    I learned that I was not
    the only woman going through this
  • 10:11 - 10:14
    and that in fact there were thousands
    and thousands of other women
  • 10:15 - 10:16
    who were longing to do the same.
  • 10:17 - 10:19
    So they would reach out to me
    and they would say,
  • 10:19 - 10:22
    "Cheyenne, how did you do
    that natural hairstyle
  • 10:22 - 10:24
    that I saw you with the other day?
  • 10:24 - 10:26
    What new products have you started using
  • 10:26 - 10:28
    that might be a little better
    for my hair texture
  • 10:28 - 10:29
    as it begins to change?"
  • 10:30 - 10:34
    Or, "What are some
    of the natural hair routines
  • 10:34 - 10:38
    that I should begin to adopt
    to slowly restore the health of my hair?"
  • 10:39 - 10:43
    But I also found that there were
    a large number of women
  • 10:43 - 10:47
    who were extremely hesitant
    to take that first step
  • 10:48 - 10:50
    because they were paralyzed by fear.
  • 10:51 - 10:53
    Fear of the unknown --
  • 10:53 - 10:55
    what would they now look like?
  • 10:55 - 11:00
    How would they feel about themselves
    with these natural hairstyles?
  • 11:00 - 11:02
    And most importantly to them,
  • 11:02 - 11:04
    how would others view them?
  • 11:05 - 11:07
    Over the last three years
  • 11:07 - 11:11
    of having numerous conversations
    with friends of mine
  • 11:11 - 11:15
    and also complete strangers
    from around the world,
  • 11:15 - 11:18
    I learned some really important things
  • 11:18 - 11:22
    about how African-American women
    identify with their hair.
  • 11:23 - 11:25
    And so when I think back
  • 11:25 - 11:28
    to that hiring manager in Mobile, Alabama,
  • 11:28 - 11:31
    I'd say, "Actually, no.
  • 11:31 - 11:34
    We don't know what you're talking about."
  • 11:34 - 11:36
    But here are some things that we do know.
  • 11:37 - 11:42
    We know that when black women
    embrace their love for their natural hair,
  • 11:42 - 11:45
    it helps to undo generations of teaching
  • 11:45 - 11:48
    that black in its natural state
    is not beautiful,
  • 11:49 - 11:51
    or something to be hidden or covered up.
  • 11:52 - 11:57
    We know that black women
    express their individuality
  • 11:57 - 12:00
    and experience feelings of empowerment
  • 12:00 - 12:04
    by experimenting with different
    hairstyles regularly.
  • 12:05 - 12:06
    And we also know
  • 12:07 - 12:11
    that when we're invited
    to wear our natural hair in the workplace,
  • 12:11 - 12:15
    it reinforces that we are uniquely valued
  • 12:15 - 12:19
    and thus helps us to flourish
    and advance professionally.
  • 12:21 - 12:22
    I leave you with this.
  • 12:23 - 12:26
    In a time of racial and social tension,
  • 12:26 - 12:28
    embracing this movement
  • 12:28 - 12:30
    and others like this
  • 12:30 - 12:34
    help us to rise above
    the confines of the status quo.
  • 12:35 - 12:41
    So when you see a woman with braids
    or locks draping down her back,
  • 12:41 - 12:43
    or you notice your colleague
  • 12:43 - 12:46
    who has stopped
    straightening her hair to work,
  • 12:47 - 12:51
    do not simply approach her and admire
  • 12:51 - 12:54
    and ask her if you can touch it --
  • 12:54 - 12:55
    (Laughter)
  • 12:55 - 12:57
    Really appreciate her.
  • 12:58 - 12:59
    Applaud her.
  • 12:59 - 13:03
    Heck, even high-five her
    if that's what you feel so inclined to do.
  • 13:04 - 13:05
    Because this --
  • 13:05 - 13:08
    this is more than about a hairstyle.
  • 13:09 - 13:12
    It's about self-love and self-worth.
  • 13:13 - 13:15
    It's about being brave enough
  • 13:15 - 13:19
    not to fold under the pressure
    of other's expectations.
  • 13:20 - 13:24
    And about knowing that making
    the decision to stray from the norm
  • 13:24 - 13:27
    does not define who we are,
  • 13:27 - 13:29
    but it simply reveals who we are.
  • 13:30 - 13:32
    And finally,
  • 13:32 - 13:34
    being brave is easier
  • 13:34 - 13:36
    when we can count
    on the compassion of others.

    So after today,
  • 13:39 - 13:42
    I certainly hope that we can count on you.
